摘要:基于认知评估理论和目标互依性理论,本研究通过构建一个有调节的中介模型探讨了员工主动行为对同事行为选择的影响机理。通过两个样本的实证研究发现,员工和同事之间的合作性目标互依性水平较高时,同事更有可能对员工主动行为产生挑战性评估,并且员工主动行为通过同事的挑战性评估对同事支持行为的间接影响更强;员工和同事之间的竞争性目标互依性水平较高时,同事更有可能对员工主动行为产生威胁性评估,员工主动行为通过同事的威胁性评估对同事职场排斥行为的间接影响更强。研究结果为员工主动行为的研究提供了新的视角和框架,同时对企业管理实践有一定的现实意义。
Abstract: Based on the cognitive evaluation theory and the goal interdependence theory, this study explores the effect mechanism of employees' proactive behavior on behavior choice of colleagues by building a moderated mediating effect model. Through the empirical study of two samples, it was found that when the level of cooperative goal interdependence between employees and coworkers is higher, colleagues will make challenging assessment of the employee's proactive behavior and the stronger the indirect effect of the employee's proactive behavior on the coworker's supportive behavior through the coworker's challenging assessment; when the level of competitive goal interdependence between employees and coworkers is higher, coworkers will make threatening assessment of employees’ proactive behavior, and the stronger the indirect effect of employees’ proactive behavior on coworkers’ workplace ostracism through coworkers’ threatening assessment. The results of the study provide a new perspective and framework for the study of proactive behavior, and also have some practical implication for enterprise management practice.
