摘要:智能手机已经是人们工作和生活的必备工具。学者们探索了手机使用对员工的积极和消极作用,如智能手机使用可以进行短暂休息恢复精力,但手机使用也模糊了工作—家庭边界,增加员工工作压力。延展以往研究,本文在居家场景下分析员工手机使用补充心理资源却消耗时间资源的矛盾,基于资源保存理论探究这种矛盾对员工工作状态的影响。研究对75名员工连续10个工作日进行调查获取750个有效数据,采用多层线性模型分析发现:居家场景下员工非工作手机使用和睡眠分别对员工的心理资源和生理资源都有恢复作用,进而对次日工作场所主动行为产生显著积极作用;当睡眠良好时,员工非工作使用手机对员工资源恢复和次日主动行为的积极作用降低,而当员工睡眠较差时,非工作使用手机的积极作用加强。研究对比了资源保存理论中不同类型资源的恢复机制,丰富了资源保存理论的应用场景。
Abstract: Smartphones have become essential tools for people's work and life. Scholars have explored the positive and negative effects of smartphone use on employees. For instance, smartphone use allows for brief breaks to recharge, but it also blurs the boundaries between work and home, increasing work-related stress for employees. Extending prior research, this study analyzes the contradiction in employees' smartphone use at home, where it supplements psychological resources but depletes time resources. Drawing upon the conservation of resources theory, this study examines the impact of this contradiction on employees' work outcomes. The research surveyed 75 employees over ten consecutive workdays, resulting in 750 valid data points. Using a multilevel linear modeling approach, the study found that non-work-related smartphone use and sleep at home both have a restorative effect on employees' psychological and physiological resources, subsequently positively affecting their proactive behaviors at work the next day. However, when employees have adequate sleep, the positive effects of non-work-related smartphone use on resource recovery and proactive behavior decrease. Conversely, when employees experience poor sleep, the positive effects of nonwork-related smartphone use strengthen. The study compared the recovery mechanisms of different types of resources in the conservation of resources theory, enriching its application in various scenarios.
